They can steal any gem at random (except for outfit bonuses which is still random but you have more chance for it to be the best gem) you have in your totem while there is a ritual going. And no, you retrieve a copy of the gem, whoever stole it gets to keep it.

1. All gems can be stolen.

Certain outfit may give their owner a better  chance (up to 70%) to get your best gem.

2.  The gem you retrieve is a copy of your gem, the thief who stole it keeps his.

Quotes:

Only gems that are being merged during ritual could be stolen. Gems in the inventory or those that are simply installed in the totem (without being merged) cannot be stolen by other players. Stealing certain gems from the totem is defined randomly, you cannot influence it. However, outfits with the Best Gem Pick Chance increase the chance of stealing the best gem in the totem.

Retrieve attacks are not actual attacks. By retrieving your gem you get a copy of your stolen gem.
